中文摘要 信任可以增進員工的凝聚力,對決策的接受程度,提升對主管滿意及組織承諾,增加工作績效,進而改善組織的整體效能。本研究主要目的在探討護理人員知覺被主管信任、工作滿足及工作績效的相關性,以南部某醫學中心護理人員為研究對象,採橫斷式調查法,以分層隨機取樣,共發出300份問卷,回收295份,回收率為98.3%,有效問卷為287份,有效問卷回收率為95.7%。研究工具包括:(1)人口學特性;(2)知覺被信任量表;(3)工作滿足量表;(4)工作績效量表。所得資料以SPSS 22.0版進行描述性統計與推論性統計,以獨立樣本t檢定、單因子變異數分析(One-way ANOVA)、皮爾森積差相關

(Pearson’s correlation ) 進行統計分析。結果顯示:(1)護理人員知覺被主管信任的平均分數為4.19分,顯示護理人員知覺被單位護理長信任程度僅達中立態度到有點同意的程度;(2)護理人員工作滿足的平均分數為3.67分,顯示護理人員對於工作滿足僅達普通到同意的程度;(3)護理人員工作績效的平均分數為3.93分,顯示護理人員對於工作績效達普通偏高於同意的程度;(4)知覺被信任與婚姻狀態、任職型態、護理層級、工作單位及是否擔任副護理長呈顯著差異;(5)工作滿足與教育程度、任職型態、護理層級及是否擔任副護理長呈顯著差異;(6)工作績效與年齡、護理層級及是否擔任副護理長呈顯著差異;

醫療工作環境中員工之間應發展良好的人際關係及降低壓力程度,使員工感受到公平與被尊重,提升工作滿意度進而提高工作績效,醫療組織才能永續經營與發展。本研究以組織公平理論及情感事件理論為基礎,探討影響人際壓力之前因(知覺與主管互動不公)與人際壓力可能產生的負面衝擊(工作績效)以及探討低品質的主管與部屬交換關係的調節效果。本研究調查對象為中部某醫學中心所任職行政、醫事及護理之員工。以網路問卷方式發送200份問卷,總計有效問卷為152份(佔76%)。研究結果顯示人際壓力對工作績效呈顯著負向預測,員工知覺與主管互動不公有顯著正向預測人際壓力,低品質的主管與部屬交換關係未能有效能調節知覺與主管互動不公與人

際壓力二者間之正向關係。醫院評鑑精神重視醫療團隊間的整體合作,組織團隊的主管與部屬應增進彼此間互動機會,增加溝通交流的頻率與透明度,將有助於互動公平知覺的提昇,弱化人際壓力對工作績效的負面衝擊。
